Organization Challenge: Spie

Optimally deploying employees with insight into people, roles, and processes.
SPIE Netherlands is a subsidiary of SPIE Group, a European leader in multi-technical services in the fields of energy and communication.

Employee satisfaction lags behind strong growth

After years of growth and changes, so-called "silos" emerged within the organization. The transfer between departments was difficult, and employees felt less collectively responsible.

SPIE wanted to engage and retain employees due to a tight labor market. Managers also felt the need to better coordinate and achieve shared goals. Initiatives were taken by management to streamline and improve processes and enhance collaboration.

The cohesion between employees, teams, and the organization needed to be strengthened to facilitate smoother collaboration among all parties.

Five key areas were defined:

  • Improve interpersonal communication
  • More efficient work processes
  • Increase ownership
  • Improve and develop leadership qualities
  • Cultural change

Although these points differ significantly from each other, they are closely interconnected. The challenge was to not address these points individually but to find a method that allowed for an integrated approach. Positive collaboration had previously been established with iScreen, which offered a promising solution through the MTO-Talent model.

Engaging with the MTO-Talent Solution

The MTO-Talent solution enables responsiveness to the needs of employees, teams, and the organization to establish an agile organization.

The model includes a language for analyzing talents and roles, a logic to explore how roles can be optimally filled at individual, team, and organizational levels, and a system that allows employees, managers, and HR to guide the change process.

With the MTO-Talent model, SPIE could analyze the result areas and processes for functions and teams. Human qualities and communication preferences were mapped out using online questionnaires.

iScreen's IT platform (the MTO-Talent Planner) consolidated the results. iScreen consultants guided SPIE in discussions with stakeholders to identify opportunities and risks and make informed choices.

Constructive discussions were facilitated by providing individual employees with feedback on the results and encouraging team discussions, a crucial aspect of the MTO-Talent model.

Balancing Human and Work: 

Increased Motivation, Improved Collaboration Group dynamics and resulting collaboration improved significantly.

Applying the MTO-Talent solution ensured that diversity among employees was considered consciously, and their qualities and communication styles were taken into account.

Increased insight into these human aspects and constructive dialogues with teams initiated a new process.

Employees gained more understanding of various processes and result areas, as well as their own qualities and motivations. This led to greater ownership and more self-directed teams.

Some individuals were assigned new roles, while others had their roles adjusted to derive more satisfaction from their work.

The new dynamic that examined humans, teams, and the organization together also brought topics like internal mobility more prominently to the agenda.
